The Changing Workforce
The perfume industry has long been recognized for
its creativity, craftsmanship, and luxury. However, attracting Generation
Z (born between 1997 and 2012) has become one of the greatest
challenges for Human Resource (HR) teams. As a professional in a perfume
company, I have observed that today's young professionals are looking beyond
competitive salaries. They seek meaningful work, innovation, flexibility,
career development, and employers whose values align with their own.
Challenges Faced by HR Teams
One of the biggest
recruitment challenges is overcoming the perception that perfume manufacturing
is a traditional industry with limited opportunities for growth. For example,
when our company recruits graduate chemists, product developers, and digital
marketers, many applicants accept offers from technology or beauty brands
instead. They often believe these industries provide faster career progression,
greater flexibility, and more innovative working environments.
Another challenge is retaining young employees.
Some recruits leave within their first year because they expect continuous
learning opportunities, regular feedback, and faster career advancement than
traditional organisational structures can provide.
Understanding What Gen Z Wants
The expectations of Gen Z
differ significantly from previous generations. While Millennials often
prioritised job security, Gen Z places greater importance on purpose-driven
work, mental well-being, diversity, continuous learning, and work-life balance
(Deloitte, 2024).
According to the Deloitte Gen Z and
Millennial Survey 2024, 86% of Gen Z employees
consider having a sense of purpose important when choosing an employer, while around
six in ten identify learning and development opportunities as key
factors influencing their career decisions (Deloitte, 2024).

Practical HR Solutions
To attract and retain young
talent, our HR team introduced several practical initiatives. We partnered with
local universities to offer fragrance innovation internships, allowing students
to work alongside experienced perfumers in developing sustainable perfume
collections.
We also launched mentoring
programmes, flexible work arrangements for office-based roles, and quarterly
"Innovation Days," where employees present new fragrance ideas
directly to senior management. These initiatives have increased employee
engagement while strengthening our employer brand among graduates.
Sustainability as a Recruitment Advantage
Sustainability has become a powerful recruitment
tool. Our company actively promotes responsibly sourced ingredients, recyclable
packaging, and environmentally conscious production processes during
recruitment campaigns. These commitments resonate strongly with Gen Z
candidates, many of whom actively seek employers that demonstrate genuine
environmental and social responsibility.
Conclusion
Attracting Generation Z is
about far more than offering competitive salaries. It requires creating a
workplace where employees feel valued, inspired, and empowered to grow. HR
professionals who embrace flexibility, innovation, sustainability, and
continuous learning will be better positioned to attract and retain the next
generation of talent, ensuring the long-term success of the perfume industry.
